What makes dealers win more when they play than the rest of us ?

I see them win w/ marginal hands, low/top pair, when I have a tough time winning w/ 2 pair.

Being around poker players all day, every day gives you a good read. Details at 11.
The trick to poker is learning not to beat yourself up for your mistakes too much, and certainly not too little, but just the right amount.

I don't think, in general, that dealers are any better than your average player. Many dealers in casinos that I have talked to work in a specific casino because they loved to play there, but their losses were so substantial that they could no longer afford to. Many dealers think they have "seen everything" and thus make assumptions that are not always accurate. I know this thread is specific to poker, but if you play blackjack you will find that very few (I would guess less than 10%) of blackjack dealers know perfect basic strategy. Obviously they know most basic plays, but if you double 11 V. A (2deck game) or hit on S18 v. 10 or double on S18 v. 6 or surrender when appropriate, you will likely get a weird look. I mean hell, a floor supervisor called me stupid for splitting 4's against a 5.

When poker dealers are allowed to play where the deal, they witness a lot of things. But like most people, what sticks in their minds the most is the BAD plays. As such, they get this feeling that when they see player X making a lot of bad plays, they want to play at that table so they can win lots of money from player X.
Unfortunately, the attitude doesn't translate into quality skills on the part of the dealer. Or, they run into a streak of bad luck that results in them losing more than the win from player X.
However, smarter dealers can win money by various methods. I saw one who would only play against the player she perceived as making bad plays. On the other hand, some dealers may be halfway decent players in their own right, and then making moves against bad players will allow them to appear to have a significantly better win rate than normal.
All of this, of course, doesn't take into account the fact that they may really be good players. However, if a dealer really was an excellent player, it's unlikely they'd still be dealing.
